Why Hiring Still Feels Difficult — Even When More Candidates Are Available
The labor market is changing, but that doesn’t necessarily mean hiring is getting easier.
According to the latest data from the U.S. Bureau of Labor Statistics, nonfarm payroll employment increased by 162,000 jobs in August while the unemployment rate remained at 4.1%. At the same time, the most recent Job Openings and Labor Turnover Survey reported approximately 7.3 million job openings nationwide in July.
For employers, those numbers highlight an important distinction: having more people in the labor market does not automatically make it easier to find the right person.
More Applicants Don’t Always Mean More Qualified Candidates
When the labor market becomes more competitive, employers may see an increase in applications. On the surface, that sounds like good news.
The problem is that application volume and candidate quality are two very different things.
Hiring managers can receive dozens or even hundreds of applications for a position while still struggling to identify candidates with the right combination of experience, technical ability, industry knowledge, compensation expectations, and cultural fit.
This creates a different type of recruiting challenge. Instead of simply generating applicants, organizations need an effective way to identify which candidates actually have the potential to succeed in the role.
The Best Candidate May Not Be Applying
Another limitation of relying exclusively on incoming applications is that many highly qualified professionals are already employed.
These candidates may be satisfied enough with their current positions that they aren’t actively searching job boards or submitting applications. However, that doesn’t necessarily mean they would reject the right opportunity.
Reaching this portion of the talent market requires proactive recruiting.
Rather than waiting for candidates to discover an opening, employers need to identify qualified professionals, understand what might motivate them to consider a change, and present the opportunity effectively.
That’s one reason ARC Group’s recruiting process extends beyond active job seekers. Our recruiters proactively search for experienced professionals who may not otherwise appear in a company’s applicant pipeline.
Hiring Has Become a Matching Problem
Successful recruiting isn’t simply about filling an empty seat. It’s about aligning the needs of the employer with the capabilities and goals of the candidate.
That requires answering questions on both sides.
Does the candidate have the experience necessary to perform the job? Does the opportunity provide the compensation, responsibilities, flexibility, advancement potential, and work environment the candidate expects? Are both parties aligned on what success in the position actually looks like?
The earlier these questions are addressed, the less likely an organization is to spend weeks interviewing a candidate only to discover a fundamental mismatch near the end of the process.
A Larger Talent Pool Requires Better Screening
Technology has made it easier than ever for candidates to discover and apply for jobs. For employers, however, easier applications can create more work.
A larger applicant pool requires an effective process for separating potentially strong hires from candidates who simply meet a few keywords in a job description.
Recruiters and hiring managers should evaluate more than a résumé. Career progression, relevant accomplishments, transferable skills, motivations, communication ability, compensation requirements, and long-term goals can all help determine whether someone is genuinely suited to an opportunity.
Technology can help organize and accelerate this process, but recruiting ultimately remains a people business. The objective isn’t to find the largest number of candidates. It’s to find the right ones.
Employers Should Be Selective — But Ready to Act
A changing labor market shouldn’t cause companies to lower their hiring standards. It should encourage them to improve how they recruit.
Organizations should clearly define what they actually need before beginning a search, distinguish essential qualifications from preferences, proactively pursue talent rather than relying solely on applicants, and maintain an efficient interview and decision-making process.
The companies that do this well can take advantage of a broader talent market without becoming overwhelmed by it.
